همخونی دانشگاهی به عنوان رویکردی چالش برانگیز در جذب اعضاء هیأت علمی

چکیده

همخونی دانشگاهی به عنوان رویکردی است که در آن دانشگاه‌ها دانش آموختگان خود را بعد از دانش‌آموختگی در مقطع دکتری به-عنوان عضو هیأت علمی استخدام می‌کنند. هدف اصلی مقاله حاضر بررسی مفهوم همخونی دانشگاهی و چالش‌های آن در جذب و استخدام اعضاء هیأت علمی در دانشگاه‌ها بود؛ برای نیل به این مقصود، پژوهشگر از روش پژوهش اسنادی و تحلیل محتوای کیفی برای بررسی و تحلیل اسناد و مدارک موجود در ارتباط با موضوع مورد بحث استفاده کرد. یافته‌ها نشان داد که، همخونی باعث ایجاد چالش‌هایی از قبیل: چالش بهره‌وری علمی، چالش استخدامی و چالش تحرک دانشگاهی شده است. بنابراین سیاستگذاران و دست اندرکاران نظام‌های آموزش عالی در راستای کاهش عواقب منفی این پدیده در دانشگاه‌ها می‌بایست اقداماتی از قبیل ممنوعیت جذب و استخدام دانش آموختگان خودی تا چند سال بعد از دانش آموختگی، بازنگری در شیوه‌های سنتی جذب و استخدام اعضاء هیأت علمی، حرکت به سمت رویکرد مبتنی بر شایسته سالاری در جذب و استخدام، تقویت بین‌المللی شدن و تعاملات بین المللی در دانشگاه و گروه‌های آموزشی، لزوم افزایش تحرک دانشگاهی در بین متقاضیان همخون واجرای رویه‌ها و شیوه‌های شفاف در استخدام اعضاء هیأت علمی را انجام دهند.

چکیده [English]

Academic inbreeding refers to the approch which universities recurit their graduates as a faculty member directly after doctoral graduation. The main purpose the present paper was investigation the concept of academic inbreeding and its challenges in recruiting faculty members in universities. To achieve this purpose, researcher used the document analysis method and qualitative content analysis to review the evidences about academic inbreeding. The findings showed that academic inbreeding face with challenges including: challenge of academic productivity, challenge of recruitment, and challenge of academic mobility. Thus, policy makers of higher education's systems in order to reduce this phenomenon in their universities should do these actions; banning recruiting own alumni until several years after graduation, revising the traditional methods for recruiting faculty members and moving toward approach of meritocratic in recruitment, fostering internationalization and international interactions in universities and academic departments, increasing academic mobility between inbred candidates, implementing clear procedures and practices for recruiting faculty members.
